Abstract

Penelitian ini dilakukan untuk mengetahui, (1) gambaran kepemimpinan, self esteem, sistem imbalan, motivasi kerja dan kepuasan kerja Guru Sekolah Dasar Negeri Kota Langsa; (2) pengaruh dari kepemimpinan, self esteem, dan sistem imbalan terhadap motivasi kerja Guru Sekolah Dasar Negeri Kota Langsa; (3) pengaruh kepemimpinan, self esteem, sistem imbalan, dan motivasi kerja terhadap kepuasan kerja Guru Sekolah Dasar Negeri Kota Langsa; (4) model pengaruh kepemimpinan, self esteem, sistem imbalan, motivasi kerja terhadap kepuasan kerja Guru Sekolah Dasar Negeri Kota Langsa. Populasi dalam penelitian ini berjumlah 613 orang. Teknik pengambilan sampel menggunakan proporsional stratified random sampling sehingga diperoleh sampel sebanyak 242 orang. Data dikumpulkan dengan menggunakan instrument yang telah diuji kesahihan dan keterandalannya melalui ujicoba. Intrumen yang digunakan adalah angket yang di isi oleh Guru Sekolah Dasar Negeri Kota Langsa. Selanjutnya data diolah dengan menggunakan analisis jalur. Hasil penelitian menunjukkan: Kepemimpinan berpengaruh langsung positif dan signifikan terhadap motivasi kerja dengan nilai koefisien jalur sebesar 0,277; Self esteem berpengaruh langsung positif terhadap motivasi kerja dengan nilai koefisien jalur 0,245; Sistem imbalan berpengaruh langsung positif dan signifikan terhadap motivasi kerja dengan nilai koefisien jalur sebesar 0,264; Kepemimpinan berpengaruh langsung positif terhadap kepuasan kerja dengan nilai koefisien jalur 0,173; Self esteem berpengaruh langsung positif terhadap kepuasan kerja dengan nilai koefisien jalur 0,173; Sistem imbalan berpengaruh langsung positif terhadap kepuasan kerja dengan nilai koefisien jalur 0,190; dan Motivasi kerja berpengaruh langsung positif terhadap kepuasan kerja dengan nilai koefisien jalur 0,336. Saran: (1) Pembinaan kepada guru untuk meningkatkan kepuasan kerjanya agar mutu pendidikan semakin baik melalui pelatihan-pelatihan; (2) Meningkatkan kualitas guru dalam bidang self esteem, sistem imbalan dan motivasi kerja; (3) Menguatkan kepemimpinan kepala sekolah, meningkatkan self esteem, system imbalan dan motivasi kerja guru agar dapat meningkatkan kepuasan kerja guru; (4) Merumuskan secara bersama-sama guru dalam membuat kebijakan-kebijakan di sekolah; (5) Kepala sekolah dalam upaya meningkatkan kepuasan kerja guru agar meningkatkan motivasi kerja bagi guru, karena bekerja tanpa motivasi tidak akan menghasilkan kualitas mengajar yang lebih baik; (6) Meningkatkan self esteem yang lebih baik melalui penilaian mengenai diri sendiri, penilaian terhadap hidup, dan hubungan dengan orang lain agar dapat meningkatkan kepuasan kerjanya; dan (7) Meningkatkan motivasi kerja melalui tanggung jawab terhadap pekerjaan, memiliki minat terhadap pekerjaan, penghargaan terhadap tugas dan dorongan dari atasan yang pada akhirnya dapat meningkatkan kepuasan kerjanya. Model kepuasan kerja guru temuan penelitian ini menjelaskan bahwa peningkatan kepuasan kerja guru dapat dibangun melalui penguatan kepemimpinan, peningkatan self esteem, sistem imbalan dan motivasi kerja yang dapat diimplementasikan secara adaptif pada Sekolah Dasar Negeri di Kota Langsa.
